										<content:encoded><![CDATA[<p>If you are someone who believes in having no plans, you cannot fail. You will flow with the current and hope to have good times ahead. You will always take actions off the cuff and get them right sometimes. This is acceptable when you are running as a singleton. In the larger businesses, there are multiple stakeholders, right from the financiers to employees, customers and suppliers. We have to deliver them the confidence that we have a vision of the road ahead and a playbook to deal with the likely situations thereon.</p>
<p>Every crisis is unique and poses its own uncertainties. Businesses with resilience are able to balance their long-range plans with short term goals; for any crisis at hand, they plan in advance to deal with possible scenarios. How can one develop this playbook?</p>
<h3>Cost reduction</h3>
<p>The popular belief is to plan cost-cutting, some add a tinge of sophistication to it by calling it cost-optimisation. Certainly one needs to challenge the established practices and norms in the company right from employee benefits, salary hikes, bonuses, travel policies to the choice of suppliers, work procedures and tools – hardware as well as software.</p>
<p>There are hundreds of avenues to reduce costs in any organisation. Sometimes, people apply the 80:20 rule and ignore the details in the small items. However, a bunch of them might be easy to cut and when reduced as a bunch, there is a substantial impact. The challenge is to spot them.</p>
<p>Cross-functional teams could be formed to review the items of cost – large to small in terms of the impact delivered by each of those cost items. They can think of alternates that could cost the organisation lesser, re-engineer a work process which will save costs. They can recommend measures such as a moratorium on payments, restructure benefit plans and temporary renegotiation of commercial terms to conserve cash and cut costs.</p>
<h3>Customers have the answers</h3>
<p>Often organisations become inward-focused and deploy a significant amount of energy in the area of cost optimisation. However, there is an opportunity when customers have a new need. Businesses need to spot them and try to fulfil those and thus, add new revenue streams. We see FMCG companies launching sanitisers, apparel companies bringing out face masks, consumer tech companies venturing into health-tech. All of this has been possible since they listened to their customers and moved quickly to seize the opportunity.</p>
<p>Companies have innovated to make work from home a possibility, several universities have made their teaching online, companies have become more aware and committed to their social responsibilities and used that lever to popularise their offerings. Again, all of these could happen because they listened to emerging situations with their customers and responded by innovation.</p>
<p>As millions of neighbourhood shops, small businesses, daily-wagers and gig workers around the country are looking forward to get back to their sources of livelihood, they need to listen to their customers, figure out the changes in their demands and be ready to cater to them. In the same way, we need businesses to keep a tab on the changes and spot the opportunities. Seizing the opportunities faster than the others is resilience and adaptability. Great organisations and leaders can drive their teams to this, everyone must strive to get there!</p>
<h3>No alternative to productivity enhancement</h3>
<p>Times could change and business models could become irrelevant. Some businesses will face the pain more than the others. For example, in COVID-19 pandemic of our times, airlines, railways, entertainment and hospitality have been impacted severely while sectors like healthcare, power, telecom, steel and food are not impacted as much. However, there are tectonic shifts taking place in the way customers feel the need to buy a product, the quantities they buy, their payment methods, preference of owning the products and consumption patterns.</p>
<p>We see innovation taking place at a great speed in terms of technology, systems and processes to make the products or services better and cheaper, financing easier and faster, distribution smarter and after-sales service effective. In each of these areas, companies could have opportunities to find new partners, invest in new areas and even acquire companies.</p>
<p>Every company might not be able to access capital for M&amp;A or new equipment and systems or acquihire talent. However, each company can review the current methods to innovate new ones, identify pockets of inefficiency to get rid of those parts of the business or let go the people who do not have the skills and potential to come up the curve.</p>
<p>Companies have to think how the future will look like for them and hence determine what skills will be essential for them to not only survive but excel in that. So, they need to train their people for the future and get ready to stand up to the new challenges and opportunities.</p>
<p>The event is global and has a deep impact on revenue streams of companies. However, in a matter of a few quarters, consumer demand will be back on track albeit with some changes. The resilient and agile companies will be quick to ready themselves and seize upon the opportunities. History will be written about the excellence exhibited by these leaders. Let’s rise to the occasion!</p>

As a result, the demand for <a href="https://www.cielhr.com/job-staffing-agency/">temporary staffing</a> is on the rise. Companies are building flexible plans to acquire talent by employing contract workers, freelancers, contingent workers and so on. Recent studies have shown that 150 million people are freelancing or delivering their individual gigs in North America and Western Europe. That is a substantial number!</p>

<h3>What drives this economy?</h3>
<p style="text-align: justify;">Many millennials and some experienced professionals are making a conscious choice to walk a new path. They want to be their own boss, get rid of monotony, live on their own terms and follow their passion. These people are legal professionals, coaches, trainers, artistes, teachers, designers, architects, marketers, secretarial and admin assistants and similar such professionals. They are experts in their field of work, want to explore new dimensions of their expertise by doing different assignments.</p>
<p style="text-align: justify;">Sure enough, such gig-work creates uncertainty in their incomes. Sometimes, their work schedules get erratic and they have to put up with those. However, they find the benefits such as independence, liberty and discovering the unexplored are bigger than risk of inconsistent income.</p>
<p style="text-align: justify;">At the same time, as global economy is growing and developing further, we find businesses shifting their workforce blend towards <a href="https://www.cielhr.com/job-staffing-agency/">temporary jobs</a>, fixed time work and freelancers. We will surely find increasing number of people willing to be gig workers.</p>

<h3>How can an organization use gig workers?</h3>
<p style="text-align: justify;">In India, we have just 10% of our labour employed in the formal sector while a significant number is freelancing. There is a huge gig economy here. We find millions of workers in blue collar jobs working on daily wages or freelancers. We also find an increasing number of people in a range of specialised jobs such as teachers, doctors, lawyers, IT consultants and Finance managers working on fixed time basis for companies.</p>
<p style="text-align: justify;">While the trend is there, our organizations are yet to get their workforce strategy right. We need to have clarity on the kind of work that will be carried out by an independent contractor, how such a person will be selected, what kind of remuneration has to be paid, how to protect the company’s proprietary information and so on. Similarly their workforce strategy needs to be clear about the kind of work to outsource, kind of work to be done by outsourced employees, methods of engaging and managing such employees.</p>
<p style="text-align: justify;">Lack of a coherent strategy will result ad-hoc actions which are unlikely to be cost-efficient and delivering adequate value. Moreover, it could potentially compromise the long-term sustainability of the firm. It is critical that the workforce planning is done well, appropriate processes are used and the right partners are leveraged.</p>

<h3>How could a professional deal with the realm of gig economy?</h3>
<p style="text-align: justify;">Gig workers are valued when they bring the right combination of capability and attitude to the table. While gig-working is interesting, offbeat and fashionable, the charm might die out soon if one is not ready for it. Sometimes, it could be depressing due to the lack of social anchors that a full-timer or contract worker experiences in an organization. Gig workers have to be ready to work independently in an isolated environment.</p>
<p style="text-align: justify;">One needs to be clear about the inner calling and its connection with a larger purpose. This is the most crucial step in taking up gig-working. Else, one should get back to doing full-time work or contractual work in a routine job.</p>
<p style="text-align: justify;">Once the decision is made, one has to build one’s portfolio and network to be a part of the eco-system. Since gig-working is still in its nascent stage, it is important to be active in the ecosystem to succeed.</p>

They are not sure how to communicate the temporariness of the job and what objectives to set. One is not sure what training is to be provided to the new Temp employee. Many a times, the employee is simply put on the job with a set of tasks. Managers believe, the best way to use Temp Employees is to push them into the water so that they can learn swimming. This approach hurts productivity in the short-term and raises questions on various long-term aspects such as employer brand. </span></p>
<p><span style="font-weight: 400;">The leaders on the top have to communicate clearly the purpose of temp staffing as a component of their talent strategy and ask upon the leaders at various levels down the line to interact with the temp employees as their own. This is the first and foremost step to engage the Temp Employee.</span></p>
<h3><strong>Dealing with the Dichotomy</strong></h3>
<p><span style="font-weight: 400;">Temp employees are on the payrolls of the Temp Agency and not employed by the organization where they are working. They receive instructions from managers and work with colleagues who may be full-time employees to service customers of the organization. The HR policies that govern them are different from those on the full-time roles. They choose to work on a temp role because they value the experience on their resume. They are a cog in the large wheel of the organization in a way similar to a full-time employee is and at the same time, they do not belong to the organization’s payroll. This dichotomy needs to be dealt with appropriately.</span></p>
<p><span style="font-weight: 400;">Though a Temp employee comes in for a short period of time, plays a role in turning the organizational wheel. It is important that the first-line supervisors provide special care to make the person feel valued and cared for. The person must understand the purpose of organization, its values, the rules of the game, the targets, evaluation process, examples of best performance and potential rewards.</span></p>
<p><span style="font-weight: 400;">We have seen a handful of organizations deal with the dichotomy very well. They have been able to attract top quality talent for Temp jobs there and retain them for long. Not only their employer brand has emerged strong, they have also been able to create value in the short term.</span></p>
<h3><strong>Temp Agency has a Role to play in Engaging the Temp Employee</strong></h3>
<p><span style="font-weight: 400;">Many agencies restrict their role to process payroll, pay employees, remit the statutories and answer queries. They may be doing a fine job as far as the contractual obligation is concerned. However, the organization needs its provider to play its role in executing its talent strategy.</span></p>
<p><span style="font-weight: 400;">Engaging a Temp Employee is not the exclusive responsibility of the organization. The Agency has a role right from the time recruitment starts. The first step is how the Agency conveys the promise of the employer brand and the employee value proposition to a potential candidate. Failure to make a meaningful pitch denies you the opportunity of getting the best and engaging them. Hence, you need an agency who understands this and has the ability to deliver well on attracting the best talent for you.</span></p>
<p><span style="font-weight: 400;">Secondly, until the person starts work, there are multiple interfaces that he or she has with the agency. In each interaction, the agency unknowingly sets expectations of certain kind. Since the assignment is short, one doesn’t get an opportunity to clarify and reset these expectations. These expectations when are different from the reality, could create unpleasant surprises and disenchantment leading to low levels of engagement. There is very limited option at the hand of the employee after one starts work. Hence, you need an agency who has the capability of communicating responsibly to the future employees.</span></p>
<p><span style="font-weight: 400;">Last but not the least, the agency plays a role during the life cycle of the employee working with you. They play the role of HR department for the employee. At times, organizations need certain tasks done but the tasks are transactional in nature and not at the core of what they do.In such a case, they get the help of a Staffing company to find them people who are employed by the Staffing provider but carry out the job under the direction of someone in their organization. Question arises how to quantify the engagement and evaluate if the value generated for the organization is optimum.</span></p>
<p><span style="font-weight: 400;">Talent mix in terms of Full-Time Roles and Contract Roles has been changing in India over time. It varies across industries and companies. A decade ago, full-timers were 30x of temp-employees; today, it is 20x or lesser. As the share of contract employees has been on the rise, the bills of the Staffing company are in the radar of the procurement department. There have been attempts across industry sectors, particularly the multi-national companies who spend huge dollars to reduce service fees of Staffing agencies. Globally, large Staffing companies generate a gross margin of nearly 20% while the same companies generate a meagre 5-7% in India. Heads of Finance and Procurement argue, there are agencies who offer competitive bids with a set of promise which match the best. It is no-brainer that they should choose a partner who offers the lowest cost and promises the best service levels. </span></p>
<p><span style="font-weight: 400;">Do you have a framework to evaluate if the ground realities match the promises?</span></p>
<h3><strong>Sustainability metrics</strong></h3>
<p><span style="font-weight: 400;">All ethical providers do the basics right such as payrolling, remittance of statutory dues and payment of wages. However, the Staffing partner stands at a significant position when it understands the business of the client organization and solves their challenges through its staffing processes. The context of each organization is unique to itself. Sometimes, an organization might have providers who do not deliver on the hygiene issues of issuing offer letters, running the payroll, calculating statutory dues and so on. In that context, all the organization looks for is quick-fix of the basics. For some other organization, it could be the quality of talent, setting expectations of the Temp employee, orienting the Temp employee on business ethics, productivity improvement and so on.</span></p>
<p><span style="font-weight: 400;">As the context keeps evolving in an organization, the Staffing partner needs to keep discovering those and adapting them. Hence, the parameters of evaluation must keep changing. Hence, all the stakeholders in the client organization have to collaboratively evolve a set of metrics against which the ability of the partner must be evaluated. We call this sustainability metrics that tells us if the partner has the necessary flexibility and bandwidth to keep adjusting its focus on the long term. Accordingly, the Finance and Procurement Team must evaluate if the partner will go the distance or lose steam along the way.</span></p>
<h3><strong>Agility metrics</strong></h3>
<p><span style="font-weight: 400;">It is not enough for the Partner to understand the context of the client organization and demonstrate the adaptability when the focus of the program changes. Speed of action matters! Organizations want their partner to not only adapt but also demonstrate the speed of response on a consistent basis. Let us say, the focus of the program is recruitment. In this case, the client must evaluate the agility by tracking the Turn-Around Time to fill a vacancy and the success rate of candidates presented. If the focus is retention, in all likelihood, the Staffing provider will run a one-to-one employee connect program. The agility metric in this case will be program coverage and action taken based on the insights gathered in the employee connect program.</span></p>
<h3><strong>Efficiency metrics</strong></h3>
<p><span style="font-weight: 400;">It is essential that the Staffing Partner is agile and brings the prowess to go the distance. There is another dimension when done well, delivers the best value to a client. That is efficiency in cost, time and effort. When an organization works deeply with the staffing provider, there is mutual understanding and trust. Commitment to each other increases and hence, honest conversations take place. In the setting of a business to business (B2B) engagement, value for money is one of the most important governance parameters.</span></p>
<p><span style="font-weight: 400;">The vendor gains efficiency as the client organization invests energy and time in making the engagement effective. They win a bigger share of the client’s wallet and do not mind passing on a part of the gain to the client. Apart from the cost advantage, the client gains good-will, reduces the risk of failure and assures itself of the best efforts to fulfill its requirements.</span></p>
